Improved Rewards at Work: Compensation and Benefits Packages Essay

Compensation and benefits packages are the talk of the century. Whether it is benefits offered by the government, an insurance company, the local supermarket, a fortune 500 company, a logistic firm, retail, or even being the owner of a business, this topic is wide spread. Employees want to know what they will get in exchange for their working for a company. The cost of dental, vision, and health benefits are increasing higher than ever before and having a great benefits package will surely have employees or future applicants beating the path down to work for an organization that has offers competitive benefits. These are the benefits that most organizations offer and are pretty standard. However, if organization include in their compensation package 401 K, retirement insurance, disability insurance, and life insurance, it makes the organization more attractive. Oftentimes, most employees don’t have a life insurance policy and their loved ones are stuck trying to come up with the money to give the deceased a decent burial. This can be a less stressful task if the person is covered by a life insurance policy. Organizations who offer this plan to their employees are definitely a benefit. The rate is usually cheaper as a group company rate, than it is to purchase it privately. Another benefit that comes in handy for employees is a retirement plan. Although this is often not enough money for seniors to retire and have to end up going back to work part-time just to continue the lifestyle they are accustomed to, it gives them some sort of cushion. It’s even better if they pay more into it to better plan for the future. If the plan also includes a 401 K package, then the employee gets a better cushion for retirement. Since insurance is needed in this age, it is more likely than not, that employee’s who are pursuing new work ventures and opportunities with a better organization; they are looking for these types of benefits. For example, McDonald’s offers their employees competitive wages, free uniforms, free discounted meals, flexible work hours, medical insurance, prescription drug coverage, 24-hour nurse line access, vision discount, short-term disability, term-life insurance, 401(K), paid holidays, vacation and educational assistance (McDonald’s, 2013). Having said this, college students who start out working at McDonalds may go on to pursue careers with McDonald’s because they offer an excellent compensation package, especially since they offer educational assistance/tuition reimbursements/scholarships. For someone who has the education and experience in a field such as Logistics or Human Resources, the benefits may be slightly different, because it is a larger organization in a different field. With McDonald’s, the vacation, sick pay and personal days may be more structured, whereas with the government, the days may increase with the hours worked. With that said, businesses are getting more creative with the compensation packages they offer to remain competitive and retain employees. To determine the ways innovations in employee benefits can improve the overall competitive compensation strategy of the organization we must look at what employees really want. Some suggestions would be: (1) Allow employees to have flexible work schedules. This will allow them to have personal time with the family, attend schools functions or field trips, meet scheduled dr. ’s appointments, or even relax and recuperate so that the employee can come with a fresh renewed mind. The next suggestion is (2) Give out achievement (such as employee of the month with parking privileges or gift card), appreciation of service awards, or letters of appreciation from an immediate supervisor/manager. This type of reward lets employees know they are appreciated for the hard work they have accomplished for the company; they are being noticed and acknowledged by the top of the chain and sends a message to the employee that they are being watched, so keep of the good work. It could also let the employee know that in the event of promotion or if raises go out, they may be a good candidate for receiving it. By the same token, if they are slacking in any way, they may be coached or forfeit being considered for a raise or promotion. An example is that our company writes love notes to the student (which is a form of appreciation letter). They basically address them for doing a good deed for someone, excelling in their classes/grades, moving on to the next level/phase of their education, or how well they performed a service on a guest. Our managers and the owner write love notes to us and sometimes reward us with gift cards, movie tickets, bracelets, and necklaces or some sort of prize. Often we do receive raises according to our performance reviews, but sometimes if we meet service and take home goals, get raises. Another thing that is incorporated is student and employee of the month. These rewards often come with free passes to events and front row parking. Aside from that, another innovative benefit is (3) Make the work environment exciting and fun. No one likes to come to work in a stuffy environment where everyone is on edge and way pass serious about everything. Creating a fun environment sets the tone for success, drives employees to not want to miss a day of work because they enjoy going, is an incentive for staying with the company and remaining loyal, makes employees feel they are part of a family away from family and motivates them to perform better. It is somewhat double fold, because it is also a winning situation for the employer as it makes the work day more productive when employees perform at their peak. Employees meet or exceed service or product goals when they are happy with their employer. Next, (4) Allow employees to work from home if it is feasible. Sometimes when there is no one to interrupt when projects or deadlines have to be met, being in the comfort of your home environment allows the quiet time needed to gather the information for the plan that needs to be implemented, cuts down commuting time that could be spent on working, offers a change of scenery so creativeness is allowed to flow and best of all, there is no need for dressing the part, it can be done in comfortable clothing. Last but not least, (5) Allowing employees to be a part of a team or project where they can implement ideas and suggestions on how to accomplish the project effectively and efficiently. Employees feel like what they think is important and their opinions count and are valuable to their employer. It gives them a sense of responsibility, accountability, and belonging. Most of the time, employees acquire the confidence to eventually want to step out and lead projects (Tynan, 2013). Such as with innovative benefits improving an overall competitive compensation strategy, the same applies with tying benefits to those specific jobs. Performance appraisals are normally tied to raises and wage compensation. The scenario usually goes something like this: The employee has an evaluation on the job performance they have carried out during the evaluation period. The manager conducting the assessment usually has a check list with the duties and rates each section with excellent, good, needs improvement, or poor. The raise is usually based on how well the employee scored (in other words, if they will be rewarded the maximum allowance, receive a portion or nothing at all). The same goes for tying innovative benefits to specific jobs. For example, if an employee receives a recognition award for high performance and meeting company goals (such as employee of the month), the benefit will be attached to that specific job. Another example is salary and wages. Salary and wages are connected to specific job duties. If a receptionist has duties that include filing, setting appointments, greeting guest, answering phones/taking and dispersing messages, booking meeting, making travel arrangements for managers, and running errands, when evaluation time comes, the amount of wages or salary is dependant on how well the employee performed their duties. This is also in line with pay for performance. When it comes to a rewards system, there are some things that have to be fulfilled in order for the system to work. Some of the criteria are to ensure employees understand what their job duties include. If employees don’t know what they are suppose to be doing then they will not be able to perform their jobs according to how managers expect them to. Another thing is there must be value placed on this system. If everyone can receive a raise/pay increase or incentive whether or not they are a high performer or a poor performer then there really is no since in incorporating this award. It will not be fair to the outstand performers. It will send a message that it doesn’t matter how well you do, you will still be rewarded. For the ones who strive to do their best, it lowers their morale and causes them to not want to perform their best. This will also cause a decrese in productivity. Once the high performers stop meeting goals, the organization suffers. An assessment must be conducted on a regular basis and evaluations must include feed back so the employee knows if and where they are lacking and excelling. There should also be team meetings if feasible or an individual meeting to ensure the employee(s) are on track with what needs to be accomplished in order to make company goals happen. The effectiveness of an equity-based rewards program as apposed to a more creative one is that first, an equity-based rewards program may include stock options in the company. It is also and incentive for being able to retain employees and may contirbute to the success of the company. When employees have stock in a company they anticipate on it doing well in the future so they can cash it in or receive dividends on it when they are paid out. It also doesn’t hurt if the employee feels like they are an important part of the organization. This may also play a role in employees sticking around. Stock may also be an incentive to employees so they know how valuable of an employee they are. Not all companies offer stock to their employees, so it is a big deal if an organization trusts its employees to participate in owning a portion of the company. Employers have a hard task of making sure their employees motives for wanting to own stock is in the right place. The reason for this is, say for instance the employee wants to see how much the stock is worth in 5 years. For one, this sends a red flag that they only wanted to invest to see if they could get lucky quickly, in hopes of leaving the company or even earning quick cash. Another motive for the organization to give employees stock in the company is to get employees to commit to the company for the long term. The organization can also look forward to the employee feeling like they are part owner of the company and will therefore give their all to see that the organization is successful. The employees who have stock will also advocate for the company, ensure they are looking for like employees (high potential), and make sure everyone is on the same page with organizational goals. On the other hand, managers should be aware that this could completely go the other way and the employee can feel as if they should be able to make suggestion and have them implement them, allows them some sort of power to make decisions and afford them the opportunity to make do what they want. Stock can definitely be a motivator if employees commit for the long haul, show an interest in the organization and perform their best (Robbins, 2004). As for the more creative approaches, they offer a wider variety of options such as child care benefits/discounts, retirement benefits, elder care benefits and educational assistance to name a few. The difference is that the creative approaches include benefits that are very useful to employees. Having stock in a company is a great motivator, however, it is even more motivating being able to receive benefits that are usually more expensive to employees on their own. It frees up the amount of money that the employee will have to shovel out. According to the article â€Å"Driving Success: How You Innovate Determines What You Innovate†, there is a few key components that can be implemented when incorporating traditional benefits with innovation benefits. These are known as the seven innovation rules: (1) Line up the variety of innovations to the organizations industry. Innovation may or may not be the key to success for the company’s overall business strategy; It may be determined by the types and amounts of innovation needed to support the business strategy. (2) Deal with the expected pressure concerning creativeness and worth. A company needs strength in both. Creativity without the ability to translate it into profits (for example, execution and value capture) can be fun but it is unsustainable; profits without creativity is rewarding but only works for a short time. (3) Reduce the effect of organizational antibodies. Innovation necessitates change and change stimulate explicit routines and cultural norms that act to block or negate change. (4) Recognize that the basic unit or fundamental building block of innovation is a network that includes people and knowledge both inside and out of the organization. A successful organization excels at fusing its internal resources with selected portions of the vast resources of the worlds capitalist economy. (5) Create the right metric and rewards for innovation. People react to positive and negative stimuli, and a company’s innovation is no exception. Education Jewish Women Essay

The aim of this paper is to discuss the significance of education for Jewish people and its transformation in recent years. Special attention will be paid to Haredi education. Education has been traditionally attached paramount importance in Jewish communities. It was perceived as a precondition of social advancement, success, and respect from the others. The main feature of education in Jewish communities is that the focus has always been on balanced and all-round development of the personality of a child. Education is closely linked to culture and identity, and the goal of education is to plant Jewish values. Religious education is a part of any educational process, irrespective of whether it happens in family or school settings. A tool of religious education is studying Torah, and the Jews believe that this process is a lifelong one. Therefore, Jewish communities were among the first to champion the idea of continuing education. In terms of Jewish education, it makes sense to speak of formal and informal education. As concerns formal schooling, Jewish education programs can take one of the following forms: full-time, part-time, Sunday-only (one-day only), or tutor (Goldstein & Fishman, 1993). Primary school is usually attended by children older than the age of 6 or 7; before that, they are educated at home. Sometimes children before the age of 6 or 7 attend Sunday school or engage in various forms of informal education. Informal education encompasses such techniques as youth group, camp experience, or drama clubs. Jewish children often manifest strong desire to learn and impressive academic achievement. This is one of the reasons why Jews are likely to pursue higher education. This can be explained by the fact that education has been historically perceived as an important value: ‘At the turn of the last century, Jewish immigrants to the United States and elsewhere carried on the tradition of education. Barely able to make a living, they continued their educations, fought the anti-Semitic stance of University admission committees and sent their children to university’ (Winston, 2006, p. 1). It is interesting to note that Jewish education in the 20th century has put a significant emphasis on gender equality in education. Throughout the 19th century, Jewish girls were educated at home and rarely attended public education facilities. The turnaround was made possible by the institution of girl’s schools at the beginning of the previous century. At present, there are virtually no gender disparities in the level of enrollment in education. Another interesting factor is that children and adolescents realize the value of education from early teens and without external pressure. A study (Seginer & Vermulst, 2002) indicated that such issues as family background as well as perceived parental support and demandingness do not directly affect the level of educational achievement among Jewish youngsters, while this factor is regarded as the key for academic success in other communities. Now it is high time to discuss Haredi education. Under the Haredi education law, local authorities should provide equal amount of funding for state schools and non-state schools: ‘The government approved Sunday my proposal to advance an amendment to the national education law that would obligate local authorities to play a part in funding schools defined as ‘recognized but unofficial’ in an equal manner and in accordance with the schools’ ability to meet the terms and rules set by the Education Ministry’ (Beilin & Nahari, 2007, para. 1). While the law has come in foe excessive criticism, there are some good points in it. First of all, this law acknowledges the importance of different methods of education, both formal and informal, or, in this specific case, both state and non-state. If it is quality education that raises children in the spirit of Jewish values, there is no difference in who provides it. Yet formal education is still paid more attention under this law: ‘The bill has the power to create equality between students in the official education system to those in the recognized system. However, there would still be preference given to students in the former system, which will enjoy full funding both from the Education Ministry and local authorities, compared to their counterparts from the ‘recognized but unofficial’ world – who will continue to enjoy partial funding only’ (Beilin & Nahari, 2007, para. 7). Summing up, it is possible to conclude that education has played a significant role in the Jewish culture. Unique combination of formal and informal as well as state and non-state education providers gives the youth an opportunity to develop their skills and abilities together with learning Jewish values and culture.

Bees have been reported to be dying off, who is a major source of pollination for asexual plants, fish that are cold blood animals and live in cold water bodies are not likely to make the cut and they are a good source of food for people living on islands where agriculture is limited. Water borne diseases such as malaria could go rampant and we could face clean water issues. Already the third world countries lack clean water to drink, with the ecosystems upset to that extend sea water will mix in with the freshwater leaving even lesser water for the crops and drinking purposes. Sea water is not fit for human or animal or even plants unless it is filtered out. One way of preventing all this is to start working on preventing the global warming. The first step would be to reduce carbon emissions in the atmosphere and stop using fossil fuels for energy generation. Wind power and solar power would be much more environmentally friendly. The use of CFC’s in cans and bottles could be curtailed as that again is a greenhouse gas. Recycling paper c ould save the trees that help lower the daytime temperatures, so fewer trees are chopped off for making paper. Fololio Mulagia Essay In May of 2011 a Samoan schoolteacher by the name of Folole Muliaga was sent home from a New Zealand hospital suffering from a terminal illness called cardiomyopathy. Because, doctors believed she did not have much longer to live she was sent home with two oxygen tanks to help aid her with her illness. McNaughton (2006) states that on May 29 a contractor for Vircom EMS was sent by Mercury Energy to the Muliaga’s home to disconnect the electricity supply. Mrs. Muliaga pleaded with the contractor to keep the electricity because of her health condition but he disagreed. A few short hours later Mrs.  Muliaga would perish. Prior to the Muliaga’s electricity being disconnected, the family had an outstanding balance of $168. 00, and could not afford to pay the bill. The case of Folole Muliaga would later be broadcast around the world capturing the attention of many government officials. This paper will cover many aspects including but not limited to: the consequences and outcomes of the scenario, the illegal and unethical aspects of the Mercury Company, was the role of the coroner and police department justifiable, and lastly, what reforms and guidelines were put in place as a result of the devastating tragedy? Evaluate Ethical Behavior: The Historical Case of Folole Muliaga Folole Muliaga, a 44 year old terminally ill mother of four suffering from cardiomyopathy perished after not being able to pay a $168. 00 electricity bill. As a result of Mrs. Muliaga sickness she was unable to continue her teaching career which brought in the majority of the household income. Johnston (2007) states that Mercury Energy was unaware that disconnecting power to a South Auckland home could have potentially life-threatening consequences. The resulted consequence was too harsh; to disconnect the electricity given that Mrs. Muliaga was just released from the hospital days earlier. The major price Mrs. Muliaga paid was dying 3 hours after the electricity was disconnected from her home. The family of Mrs. Muliaga would later dispute that the bill was not overdue, and that it was actually due days later. Bennett (2007) states that Folole’s husband actually made a partial payment on May 17 and would make another payment a few days later. The Mercury Energy contractor who disconnected the power says he was unaware that Mrs. Muliaga depended on oxygen tanks to live. What’s disturbing is that the Muliaga family states that when the ontractor arrived, Mrs. Muliaga invites him in and thourgly explains to him her health circumstances. She begins to plead with him not to disconnect the electricity, but he is not being attentive to her needs. He states he is simply doing his job, and that she must contact Mercury Energy to have the electricity restored. Although health professionals who treated the victim said her health problems had tremendously worsened over the past few months, does not make it morally nor ethically factual for the company to not hear the concerns of its customers. After the incident went ational the general manager for Mercury Energy stated that he was sure the company was not at fault for Mrs. Muliaga’s death. Cleve (2007) He contended: I’m confident that the processes we have put, the communications we had with the customer, were very clear about the circumstances that would happen. The general manager’s arrogance toward Muliaga’s death clearly shows his lack of concern and unethical behavior. His thoughts are that the company done nothing immorally or illegally wrong. In the case of Folole Muliaga there was almost a trial by media, pressuring Mercury to change how they conduct business with customers who ave severe medical conditions. A company’s culture is the biggest element of how it handles difficult situations. Companies no matter how large or small should have a value statement that aids them on what is considered ethical behavior. The actions of Mercury Energy were illegal in the eyes of many consumers and shareholders around the world. It’s very bothersome and also reality that individuals who occupy senior level managenet roles does not uphold the standards and intergrity when it comes to satisfying the needs of customers. Meredith (2007) says the behavior of Mercury Energy top xecutives serves to do no more than confirm just about every negative stereotype there is about impersonal, arrogant, and greedy corporates. What makes Folole’s story so alarming is that Mercury Energy is a state owned enterprise, which means the taxpayers solely, owns the company. Research states that Jones (1991) a moral issue is present when a person’s actions, when freely performed, may harm or benefit others. It’s imperative to know that many judgments are moral decisions because they have a moral component, such as the case of Folole Muliaga. The actions that took place in Mrs. Muliaga’s home was horribly illegal and unethical, because the situation was not investigated thourghly. If the contractor would have taken five minutes to contact someone about Mrs. Muliaga’s severe health condition her life probably could have been prolonged. The contractor’s irrational behavior to further assist the family is what makes this situation so demoralizing. A few weeks after Folole’s Muliaga’s death, Police announced that there was no evidence that did not point to Mercury Energy nor the contractor’s that they were at fault for Mrs. Muliaga’s death. After Folole’s death the family expressed that the Police department showed lack of â€Å"Cultural Awareness† and had â€Å"institutionalized racism†. Bridgeman (2010) Coroner Gordon Matenga concluded that Mrs. Muliaga died of natural causes but, an arrhythmia caused by morbid obesity and that the cessation of oxygen therapy and stress arising from the fact of the disconnection (as opposed to the way in which the power was disconnected) have contributed to her death. To agree with the coroner’s report individuals would really have to reexamine Folole’s case. Certainly, the victim had health issues that contributed to her death. But, the question we must ask ourselves is that if Mrs. Muliaga’s electricity was never turned off would she have still perished a few hours later. Many of us would answer the question by saying no, she would still be alive. In many of our thoughts and private belief’s we would say that Mercury Energy is responsible for her death. Summary: The Folole’s Muliaga’s story should have been an eye opener for all major corporations. Many companies today do not follow Corporate Social Responsibility. Many top managers and executives are simply in the business to make a large profit off of its shareholders and onsumers. Organizations have to reexamine the culture, morals, and values of why they are in business. Meredith (2007) In the case of Mercury Energy, those needs should have been understood to include the cultural and economic issues of a Samoan family struggling to make a go of their lives in New Zealand and to have been deserving of care and respect in addressing what turned out to be the life threatening issue of the discontinuation of their electricity supply. A variety of theoretical perspectives have been established to support researchers and most mportantly managers on social issues. These concepts would help organizations to understand the importance of having values and morals when it comes to dealing with the public. The social life cycle theory was used to analyze the Mercury Energy case. Ackerman (1975) found that, in general, the responsiveness of business organizations to social issues progresses through a three-phase trajectory; policy, learning, and commitment. Most of us who are familiar with the Muliaga case would say that the company was in refutation about the Muliaga issue.

Procter and Gamble: PEST SWOT Analysis Procter and Gamble Market Environment Central problem Procter and Gamble (PG) started its PuR project as part of selling water purification technology named the PuR sachets. However, entering the market with water purification technology had three major issues all related to brand and product recognition. Thus, with PG facing brand and product difficulties, three major problems were threatening to decapitate the investments that were poured into the PuR project. The very first problem that PuR project as creating awareness for the brand and product that had not been traded before in the market. Thus, in promoting the product, the company faced two secondary problems which included difficulties in establishing ready market for the product and convincing customers that the PuR sachets were relevant in their lives. Secondly, the company developed the project through heavy spending. The problem associated with the investment into the PuR project is that the company’s under per sales did not seem to be sufficient enough to cover the c osts, hence the management was contemplating on dropping the project. Thirdly, while PuR was a reality and that the company was seeking approval from CDC, a major problem involved the lack of public or customer demand for the product regardless of the fact that PG tried to convince customers that dirty water was the cause of diarrhea (Hanson and Karen, 11). Secondary problems that faced PG included the fact that the PuR used preparation method that was very difficult to copy but very expensive as well. Thus, the company could not trade its water purification solution at a price that customers were able to afford. Additionally, the target market probably at a higher risk of contracting diarrhea due to consumption of dirty water was the very one that could not afford to buy the PuR sachets at the high prices. Collectively, finding market was a base and persisting problem that did not favor the PuR project and also did not have the potential to sustain the business projection of the company. Environmental Scanning Political Factors PG targeted various markets with the PuR sachets. Among these were the pioneer market in Pakistan, Guatemala, and Morocco. The political environment in most of these markets favored the marketing of PuR sachets but Morocco was quite problematic as testing at school level was denied. All of the identified markets allowed for village testing of the PuR sachets which meant that the only major problem the company was facing was associated with its approach in working with various major governmental departments and ministries. Like in Morocco, the company could not get approval for testing at the school level but it was able to get approval of the CDC in the US. Economic Factors Among the economic factor that were facing PG included the nature of the market as well as the social class of the potential buyers of the product. Initially, the CDC saw potential in the PuR sachets and encouraged the company to continue with the project. However, the company management had had enough of the under per sales due to lack of sustaining customer base. Additionally, with reference to the existence of other brands and availability of bottled water, PG was not getting as much return on investment as it had hoped for. Finally, multiple tests and commissioning of research and development continued to take more of the company’s financial power thus weakening its promotional power. The company once had to take a desperate stance of signing a contract with nonprofit organization so that it can promote the PuR sachets in developing nations. This approach shows how economically desperate the market was making the company at hand. Social Factors Social factors that most companies are worried about today include the income of their target market and the underlying issues that push the demand for products and services. Among these issues, the target market for PuR sachets were the households that had bottom-of-the-pyramid entities, children. However, the social class of which illness related to dirty water could affect were the low-income families. The problem with the PuR sachet target market is that it had very little experience in using water purification methods and also did not have the financial potential to buy the products that the prices they were traded at. While dirty water was associated with diseases such as diarrhea, the target market had other issues affecting them besides the diseases – the included household income and consideration of other factors besides water treatment. Technological Factors While most of the factors considered under this title played a negative role towards the development and trading of PuR sachets, technology was the only one that had an all-round positive effect to the desperate situation. People were not educated about the danger and the extent of damage that would be caused by atomic bombs. Had they been imparted proper knowledge and safety measures during the war, many peoples lives would have been saved (Matloff, 1966). How IT professionalism is applicable to me? IT professionalism helps me to advance in the IT industry and my aspiration is to become network support engineer. In order to be a professional in the networking field, developing a career development plan is useful. As change is rapid in IT industry, I need to constantly update my skills and knowledge to be proficient and successful. Certifications play a major role in the IT industry (Steven Philip, 2010) and by proper planning and management of daily activities, I will be able to obtain higher certifications and get hands-on-experience in networking field. Network professionals provide and enforce security of confidential information over the Internet. They must adhere to ethics when performing their duties and also provide suitable advice to fellow employees or clients. A true professional is a combination of excellent knowledge and skills with fine character and virtues. Government and organisation must promote IT professionalism and penalize the employees or workers who do not follow it. It was approaching dusk as the conspicuous line of dark vans entered the reservation. These vehicles served the purpose of furnishing transportation for about 30 members of a Cleveland area youth group, whose mission was “to bring good news to the badlands';. In short, the group was ministering to the Indian children of the Pine Ridge Reservation, which was in close vicinity to the natural wonder found in the foothills of “the badlands';. The trip became a tradition for my church and I traveled there on three separate occasions. Each year, the team received a welcoming that could be described as anything but inviting. In fact, the first year the trip fell on the Fourth of July and as we drove in, our vehicles were bombarded with fireworks. I could never really grasp why we were so despised. After all, our intentions were commendable. The matter became clearer after I read Zitkala-sa’s “American Indian Stories';.
